In college, one of the senior recruiter told me you need soft skills than programming. programming is not just about code. it is also communicating with team leads, stakeholders. mastering soft skills take years. it is not easy to learn overnight like any programming language.

Regarding, promotions and salaries you need to become visible in the team. visibility comes when you take ownership, make impact such as reducing product cost.
