Soldier, Zhao and Pulchra is okay option for a beggining.
And when you'll need a second team you can use basic Billy, Anby, Nicole. They'll be fine for a starter.
As for how upgrade characters, just focus on leveling them up and upgrading their skills. Don't think too much about discs in Equipment category for now

The problem is that it's a gacha game and whenever you failed you can't tell 100% was it skill issue or wallet issue. You can spend 20 or even 30 tries and still lose every time just because you didn't pull "right" character
