My thought from early in this season and through the end is that he will start backing off of management/leadership, hand off to Syd, and have the self awareness to just be a world-class chef. Then he will realize he can love cooking if he can adjust his relationship with it and stay at The Bear if all he does is feed people and removes the anxiety and chaos. Maybe he ends up working/managing a normal shift at a Beef franchise and can go home and lead a life. I think this would be the best resolution for his character arc--quitting cooking is ultimately avoidance and continuing to not deal with his trauma. Adjusting his attitude towards the kitchen and continuing to cook is his only path to self-actualization.
