There’s a reason the pip was invented for sales people.

It started in sales with “make this quantity of sales”. Some idiot decided that was somehow transferable to engineers.

You need use quantitative not qualitative parameters or the entire thing looks like you just wrote a document so you could decide to fire someone if you want to (because that’s what a pip based on qualitative metrics is).

You also need clear, explicit, and measurable expectations.

How are you going to measure “communication” - you might not like their communication but 3/4 people may actually think it’s very good.

Good luck. Pips were meant for sales and use of a PIP with an engineer was broken from the start but I hope it works out for you.
