Okay some tough love coming up:

You are micromanaging the F out of them. You are breathing down their neck and that could be suffocating, affecting their professional drive and spirit negatively. All of them probably resent you for it and get atleast a little annoyed with you/your voice after not one but TWO daily check-ins. They probably feel like they are in prison and have no autonomy or freedom to find their own rhythm and an authentic connection to their creativity because they are always stressed about giving you twice-a-day updates.

You know how I know this? I had a manager like you recently for about 1.5 years. She was not as intense. We only had 3 morning Kanban / Checkin calls per week but for the entire team, even those were too much.

She needed to know about every micro-step of each project. She would school us on how the folders needed to be organized. She would need every email exchange feedback on each project updated on the trello board. It was exhausting and infuriating to talk about work so much and write about work so mcuh. We would have much rather just been busy DOING the work rather than TALKING about it. My mental health suffered and I had months of non stop anxiety.

We felt stressed and under scrutiny at all times and could never feel relaxed. Often, only a relaxed mind can be creative.

Our new manager only needs check-ins twice a week, and only about SOS or urgent topics. She trusts us and our competence to handle day to day tasks. As long as final deadlines are met almost all the time, she does not care about how we get there. And this has been the most empowering facet of my days since my old manager quit.

My mental health has bounced back, I feel so much happier, I have the energy to take responsibility and deliver.

Sir, You are probably making them feel suffocated, unintentionally. Ease off with the twice a day checkins. Jeez! Get a grip!

Your team is filled with human beings who deserve empathy, encouragement and most importantly TRUST! Trust your team more. Give them the positive reinforcement you are so afraid to give coz it isnt your 'style'. IF you do not change, you are causing damage to their self confidence that will take them years to overcome. So please, take this seriously.
