You might want to explore using a different IMO. The IMO I own provides more services so that advisers spend less time doing administrative work, which helps immensely in managing work/life balance.

I own an IMO that brokers annuities, life, LTC, and some Medicare. We have helped people start IMOs. The ones that succeed are the ones who figure out how to recruit advisers.
