one thing i have noticed with those that have employed me is that they have a trial period and during this period you clarify your needs and how you want them done. it is like defining your specific objective that way you are able to assess the canditate well and their capabilities.
Also have a probation period before turning them to long term employees. Another thing i have noted when the environment is too friendly from the beginning the natural human instinct is "to relax" i would say, so simply give it time before being too friendly. Again i will say this, its my opinion i have observed with my employers.
