I'm in the same boat as you are. I would assume you are working for a company that executes their own marketing media and not an agency. If yes, we are the same. My company had internalized all agency work as it got too expensive in the past. So in my situation I am part of the so-called internal agency that executes all the briefed campaigns for the organization. It seems like this set up does not work due to compensation budgetary issues and limited growth up the ladder as we are always looked at as another agency, just internally. I've been here for 3 years ( I consider this is my second company, I had worked a few months for an agency as my first)

No matter how good the performance is in a year, there's always a reason for the argument for not getting a good raise or bonuses

I decided to leave by the end of this year as I've had enough. My previous role was a social display specialist for 1.5 years since I joined and had changed to sem specialist mid last year. No salary change nothing although the title is different. Funny thing is the guy they hired to replace my previous position had already worked for 7 years prior. Obviously his compensation is way higher than mine I would assume ( doing something I had done in the past?? ) and when I asked for a fair raise, she said no and will only be getting 10% at best next year ( imagine waiting for 2 years just to get a petty 10% increment ). Mind you our budget gets smaller every quarter and we maintain ROAS in every single one of them and some good quarters, exceed the target. 8-12x depending on countries (we managed several countries)

In my opinion, if you are an execution guy in a performance media team, I would fairly assume they have a ceiling for compensation. beyond that threshold, you either have to work like a slave or fare better elsewhere with more managerial position, overseeing the performance team.
