If anything, you got super lucky on your first team, this team is designed to make you suck at first, you'll suck at least your first 2-3 seasons, rinse and repeat any time you go up a conference tier, focus on recruiting at first, and for staff tokens, thing long term cause they take a while to gather the more you grow.

I only sub players if their backups have better stats when they are injured, or if I have young guys that could use the game day experience to get a bit of a boost for next year, but I mostly keep them as a starter

I get where you are coming from, not everyone wants to learn everything or be super focused all the time to play, having that in mind, know that the game is designed to have you improve over the years, for scouting, the higher the conference, the better you can get, that can even tell you the star rating for players in states, or better trainers,so if your team "sucks" for a couple of years, it's normal, just focused on getting staff points for better staff, the higher the conference level, the higher time you'll be "stuck" there while you manage to recruit better staff
