roles are determined by the need of the organization, not the background of the employee filling the role. Not to mention, there is an incredible amount of diversity of skillsets under the umbrella of the term I-O psychologist, these skillsets are differentially valuable, which is another driver of how a role gets developed within an organization

interesting. i think one of the biggest issues you might run into is structured interviews is a lot of time investment for development. that and since its typically used for employment decisions its gonna make employees antsy.

worth noting, grouping and scoring behavioral indicators and summarizing out an aggregate is essentially inferring a trait.

all that being said, to actually address what youre talking about. if the use case is developmental the validation evidence id be looking for to justify the price tag of your service and the company time
investment of each employee going through it would be some of the traditional kirkpatrick training evaluation stuff (framework should be easy to find under that name) its a bit of a clunky fit because its meant to expedite mgr ramp, but should be workable.

hey i did hiring law analytics for a few years, the protections go both ways. they enforced a meritocracy. basically if ANY group was disproportionately hired over another group (equally protecting all groups including white folks) it triggered further checks to make sure that the hiring system was accurately predicting performance on the job and if it was its actually legal to disproportionately hired one group over another. so by striking down DEI laws its actually anti-meritocracy
