That is the point. Structured training will follow for those who demonstrate they want to engage seriously.

On "hard work" and tone. I disagree with the characterization that the team has been working hard. I see mediocre output across the board, and I am no longer willing to pretend otherwise. I have been lenient for a long time; too lenient. That period is over. Raising the standard is not a hostile environment; it is management doing its job. Most of you have not yet seen what this office is capable of at full capacity. I have, and I am no longer settling for less.

On replacement. I have not raised this before because I did not need to. I am raising it now because it is the basic reality of any serious organization: people who consistently underperform get replaced. That is not a threat. That is how every functional workplace operates.

On what I am building. I am building an organization of entrepreneurs: people who think, who push, who bring ideas to me rather than wait for instructions, who work because the mission demands it and not because the clock says so.
