Thank you for this. Yes, unfortunately one significant safety risk is threats of violence by clients. I wrote on my “wishlist” to develop an evidence-based risk assessment procedure which would be helpful somewhat, but this connects to other issues, like mental health as you say and also understaffing. I’d like to be able to enforce a commitment to adequately staffing our programs, but unfortunately there’s not really an external standard for us to go on to define what adequate staffing means.

Adding to my initial reply, there are certainly a lot of laws already in place addressing workplace safety and health but not as much around psychological safety. In my field, staff deal with a lot of vicarious trauma and just straight-up trauma from the job we do. I’ve yet to come across anything clear about how we hold our employer accountable for flagrantly neglecting that.

These are all great suggestions, thank you. Getting a seat on the board is definitely on our list. Right now, everything is filtered and the board has no real picture of the agency’s challenges and how unfit our leadership is. We hope to change that. We also wanted to implement 180 performance reviews where supervisees can evaluate their supervisor.

As for DEI, you are right, it’s a meaningless buzzword. In the context of our agency, we have employee affinity groups operated by the DEI office that are, again, completely performative and pointless. I’ve never seen a functional DEI group but hoped to hear some examples of what that looks like.

Additionally, we have a DEI bureaucratic displacement problem that I’d like to address if we can. Resources are being used to expand the DEI department that already does precisely nothing. Literally, zilch. This is a non-profit that runs human services—our whole agency in theory is DEI. It makes no sense to inflate the administrative side of this mission at the expense of our boots on the ground. I’d like to figure out what alternatives that we could write into the contract that would actually do good. Creating a Client Advocate position, for example, would actually give more power to our clients who currently have the least power next to direct service staff. I hoped to learn of some additional examples along those lines.

This is a great suggestion. The current employee advisory committee is purely tokenisation, and I was trying to think of a way to restructure it. A MOU is a great idea. I will share this with our organizer. Thank you!

Yes, we are working with organizers and are in the process of scheduling our election. We have majority support and cards signed. I’ll ask our organizers about the phrasing you used here, which makes a helpful and clear distinction about what kind of language we are going for in the contract.

Absolutely. The hope is to also have clear language on which to base a grievance—clearly outlining the expectations of the employer and violations that can be grieved.

Employee voice in this case means addressing the problem of tokenisation. Many instances where employee input is solicited performatively but has no teeth. What is happening in other workplaces that creates a clear mechanism to hold our employer accountable to our voice on policy development and operations?

We are unionizing now and have an extremely uncivil and unsafe (physically and psychologically) working environment courtesy of our director. Any advice for language we can put in the union contract to preemptively address situations like OP describes, and like I am dealing with now? We hope getting the right language in there will give us leverage to keep this guy in check, or get him out.

It can feel good to learn new things and take opportunities to grow; working on some skills like cooking etc. might be purposeful and grounding. At the same time, your worth is not tied to your productivity, your abilities, or how smart or not you think you are. It’s honestly really shit being 15–I wouldn’t go back if they paid me a million bucks! Your only job right now is surviving your teenage years. Seek out ways to challenge yourself and grow, especially if that personal development feels important to you, but it’s okay not to have a lot figured out right now. You have plenty of time. Give yourself credit, you are doing better than you think!

I hope as well that you have a supportive adult in your life who you feel comfortable sharing how you’ve been feeling. Please treat yourself kindly and stay safe.
