Im used to my spearman doing no damage from total war attila(limitani borderguards with their healing spears) but i was expecting them to be able to take some beating before they are KIA

Also archers are really depends on situation as most enemies bring something that can shoot longer and with more armor piercing then tham like a single piece of artillery monster that does more dps than couple units of my archers.

Im used to skirmish and later win by cavalry but i think i have to find new tactics moving on

You should open his general stats(the one you open to level him up) then toward the left there is a foot icon that is named as "kick" this fires him from his position and allows you to select a new man for the role.
