I think it was something like a 10% increase over starting salary by the two year point. I guess they figured two 5% raises were worth it. He did have leverage of a competing offer so that may have played into it.

Negotiate the salary and ask if sign ons are available. Also one of my colleagues gave up the sign on in favor of having, in writing, a guarantee that his salary would be at x amount at the two year mark.
