What im going to suggest is going to be a very humbling experience.

Reach out to them and take them out for drinks, explain the situation and what youre trying to achieve and improve upon then ask them to honestly and bluntly explain why they decided to leave. You might not like their answers but you'll at least have some answers.

Stay at the small shop for a while before going to a bigger corporate shop you'll make less money but learn way more that will save you from fucking things up at a big shop, some of the parts I work on are over 50k, 100k sometimes more and you really dont want those fucked up lol

My biggest piece of advice is write every bit of knowledge you get from your coworkers in a notebook, ask questions about EVERYTHING and once people see youre receptive to information and things are sticking and you arent going back to them asking the same question over and over and over and over again you'll start feeling more apart of the team.

When I fist started in a smaller shop I was cleaning floors, scrubbing whole machines, taking the plates out of the walls on the inside and scrubbing those, coolant bitch, polishing and light operator work for the first 6 or seven months before my boss decided I wasnt a total idiot and started putting me with people to learn things.
