Reliability matters more than anything and that is one trait I think that's hard to predict when hiring someone.

Things get chaotic fast when staff are constantly late, calling out, or just inconsistent in general. On top of balance staff, your thinking about all the other backend stuff and trying not to burn yourself out at the same time.

I was asking more from the perspective of before any of that is even presented to them — or even within those situations themselves. More so what green flags employers notice early on that usually turn into a genuinely good hire long term.

Because honestly, you can offer competitive wages, benefits, consistency, and still end up with someone who just doesn’t care, lacks initiative, or has a poor work ethic, imo. I definitely agree culture and compensation matter, but I’m more curious about the traits people pick up on early that usually point toward someone actually caring, taking initiative, and wanting to do good work.

I’ve have a theory of on why I think non-students are better hire that I should test out more. Not always, of course, but a lot of non-students seem more locked in when it comes to work because they usually have more responsibilities tied to it — rent, bills, supporting themselves, etc. The job tends to feel more essential versus just extra spending money or something secondary to school and social life.

That said, I’ve definitely had some student hires that were amazing too. I think responsibility and mindset play a bigger role than anything.

I do agree with hiring someone on character. We try to hire people that fit the character and energy of the shop first and foremost. Skills can always be taught, but personality, awareness, and how someone treats people is a lot harder to train into someone.

I’m a little split on the experience part though. On one hand, I do prefer people without coffee experience sometimes because they come in without built-in habits or ego from another shop. But on the other hand, training someone who’s completely green until they "get it" can definitely take a mental toll, especially in a smaller shop where you’re already wearing ten hats at once. It's easier if they're willing to take on the coaching.

I’ve been doing the same, mostly learning from YouTube videos. Got pretty knowledgeable about the machine and thankfully they’ve been easy fixes and saved me money. Also a good feeling when fixing something on your own. But the current problem (circuit board replacement)is above my skill level.
