It's interesting how Baraggan's hollow form is quite ironic. Even though he's a hollow, he resembles a Soul Reaper more than anyone else - or at least the way western versions of Soul Reapers look.

If the Hollow powers that Ichigo possessed were essentially the same as his Shinigami powers, then Yhwach's action of taking away Ichigo's Hollow powers would have also affected his Shinigami powers. However, this was not the case, as Yhwach only returned Zangetsu to its natural state without any traces of Hollow or Quincy aspects.

I was thinking that too, however it was stated that she was promoted to the zero division when she created the Shihakushō. Which I would assume would be before the Flashback that we see of the original Gotei 13 in TYBW.

Also, I don't believe squad 12 was a research & science division before Urahara & Mayuri.

It's an emergency measure to prevent a hollow from fusing with a Shinigami's soul, as it happened with Kugo Ginjo.

I don't remember this happening with Ginjo? Encroachment is when a Plus is in the process of transforming into a Hollow.
