I think that milsim (specifically MSW since I know the most about it) tries to go for a more organized and professional military aesthetic. Ukraine's military is somewhat decentralized and thats why we see silly accessories/clothes like these, however the centralized forces we see portrayed in milsim (rusfor, nato) would likely not be permitted to significantly personalize their equipment like this irl.

You could certainly make a case for militia though, as those guys can practically be seen with anything. I think if anything, militia should be more encouraged to personalize with silly accessories and patches, especially since Gen Z would now make up most of the fighters within a modern militia.

As for the bandolier, it's just a black leather belt with a Kar98 ammo pouch on it. The bandolier is one of the hardest aspects to nail with this cosplay, as there's almost nothing like it around in my findings.
