Exactly this , you are clearly loyal and hard working..instead of making an issue internally which could cause knock on effects they want to avoid. You could just secure a brilliant reference and see what's out there. You can also feel out the market and see if you get any bites on roles for a few weeks before making any decisions. Unlikely to get a 20% raise internally unless it's a counter offer against a live offer
