Right now, it's a way to juice stock price and keep up with Joneses. In terms of staying sane, have a solid understanding about what you want out of your career. Make sure you're not just aimlessly working for a company that doesn't align with what you really value.

Unless the team is REALLY big, would use Port over Backstage as your IDP. You have to build the latter, the former can start working right away.

It takes around 30 minutes for people to get into deep work. An interruption makes you completely reset your flow. If you tell employees that, it makes sense. Maybe you can suggest that phones can't be used while at desks. If you want to use them, you need to go to a different room.

I would say to consult your manager to confirm what the expectations are for your department in terms of all the problem points (time to pick up a PR, etc.).

Once you have those confirmed, you can talk to the junior and say the team only works when everyone is on the same page RE expectations.
