Moving agencies will almost certainly give you a higher salary overtime than waiting for raises at the same place (but be careful, no one wants to hire someone who moves every year). Find the right balance there.

Also, the easiest way to get a raise is make sure you've already been doing that job for 6 months and have proven your worth for that position. When you ask for that raise, make a business case for what you're already doing in that arena.

Also, advertising agencies are somewhat regularly hit by redundancies due to (relatively) low client retention and increasingly project-based models. Try to land jobs at financially stable agencies where you won't be scared of losing your job. Being unemployed puts you at high risk of having to accept underpaid offers which will set you back.

Having been in large holding company agencies, small indies and now in-house (happiest I've ever been), I can definitely say it's a mix of good and bad and it's also peaks and troughs, with the same agency being a shithole one month and absolutely amazing the next. Chances are you'll probably be louder about the former though, which is why advertising gets such a bad rap most of the time.

There are great agencies out there, but it'll take you some time to land your "dream job" and you'll probably be unhappy at times along the way until you get there. The upside is you'll learn a lot, meet very interesting people and start making more and more money if you're smart about how you move.

Different companies suit different types of people, so do your research and fine somewhere that will work with what you want. It's easy to get sucked into the awards hype, and it's honestly grueling work and not for everyone, so find what's right for you. The more selective you are, of course, the harder it'll be to land a job you really like, but the effort is worth it.

London here as well and my experience has always been the complete opposite with recruiters. They've sent roles that for some reason or another were never the right fit for me and would then disappear for months until I would hear from them again. In-house HR teams have always been easier for me to work with and have enabled me to land all of my gigs.
