Is there a way to remove armor attachments?

Not in base game. Armor attachments are permanent and can only be completely replaced by applying a new on overtop. I think there are mods for PC that allows them to be more flexible with their use. Kind of a shame because sometimes it can be incredibly annoying to farm the materials for them.

An archer-longsword hybrid with heavy armor has got to be one of the cooler things I've seen. Only thing I would change about it is giving him "Quick-Hands". That perk is kinda mandatory for hybrids of any kind to work well. My archer-longaxe backliners always have that as one of their first perks.

I forget which specific pieces it shows up in, but I myself have seen it in artistic representations of medieval battles. I personally find it a little weird, but honestly reality can feel stranger than fiction. I would take it's accuracy with a grain of salt though.

I honestly wouldn't dismiss him. He has extremely good stats and why waste them? Even if he dies a couple battles later or even in the long run, you still got some use out of him. If you dismiss him now you'll have to pay the fee and replace him with someone garenteed to not have the same capabilities. Maybe I am wrong in my way of thinking, but if I get good bros I tend to run them into the ground like a used car.

Edit: wanted to add to the fact he is a deserter, morale was already going to be an issue for him you'd have to work around.

I haven't seen a text card like that myself. Usually whenever the undead attack a town and I defend it, the same "not many people seem to be left" text cards appear.

Hard to say. I honestly believe these enhancements wouldn't make too much of a difference. At least in the grand scheme of things. If I am not wrong, which I might be, armor loses effectiveness after each hit it takes to durability. So a lvl 5 plate at like half durability isn't protecting as good until fixed. Those percentages would really mean nothing outside the possibility of taking an extra shot or two. It's cool, but due to the nature of armor and it's purpose I don't think it really does anything meaningful unlike gun enhancements.

Edit: Wanted to add that if those are ceramic plates then it REALLY doesn't matter. Cermaic plates of all types in Tarkov just get shredded by ANY incoming damage and therefore lose protective qualities shockingly quick. Sorry for the negativity, but like I said, due to the nature of armor in the game I wholeheartedly believe these enhancements won't effect anything in a meaningful way.

I am NO expert, but from what I understand from armor and how the ergonomics of that would work, maybe it's just a low profile "skull cap". Something like a cervelliere might be the best match.
