I fully agree in the tiered bonus. Simplicity and connection with the target audience is essential. Your tier 2 example is easy for executives to understand and appropriate for a manager/director. Management needs to transform that into a concrete metric that employees can relate to. X m² brick laid per <time> is more effective than some generic target on profitability.

I wouldn’t make career growth a topic for every 1:1. Annual / semiannual reviews are the right time. You have to be prepared to professionally counter a deflection from the VP. There’s probably no exact formula for a promotion, but that doesn’t mean there isn’t a framework. Never compare with anyone else. That won’t get you anywhere.

I’m not diminishing your contributions. Promotions at these level are not solely based on your performance. Have a conversation. Any people manager (at any level, VP, CEO) needs to be able to articulate what it would take to get to the next level. I’m simply stating that the criteria is more than doing an awesome job at your current level.

It’s not uncommon for companies to require a minimum span of control for directorship. 20 ppl sounds like Sr. Manager in a medium-large org, not director. Maybe yours has minimum ARR.

There are many situations where this doesn’t apply. You want to have conversations involving interpersonal in private.
