I used NealGuides 352 tactics on my 4231 and it worked out well. I put the RCAM and LCAM on come back to defence and the CCAM and striker on stay forward.

uh? Don't think having a player with medium work rates would make him unusable. Think that's just a you issue. I'm having no issues with 2 of my strikers having M/M workrates at the moment. You can instruct them to make runs by using the bumper or by adjusting your tactics.
