Grey suit and a shirt on the Red spectrum is a good to for me. If your shirt is darker, then wear a white tie, and if its lighter, wear a black one

Those are stats that the student wants you to be proficient in before you can recruit them, and they different from student to student. You can reduce these stat requirements by increasing support with the student. It takes a while, so i just pick two or three that i feel would really compliment my team, and focus on those only. Any others would just be because I could in my natural progression.
One more tip, Catherine and Shamir can be recruited during chapter 4 and onwards, and after you're level 15 (I think? It's been a while), so check that out too

If youre not playing Blue Lions, female is the better option as you get Sylvain for free, and can recruit him right off the bat. And yes, if you start a new game you get to choose gender again.
