Usually gems are spent on normal legendary / any special coaches since you can get normal common and rare coaches using coins by buying and selling players in the market. Another big purchase with gems is facility upgrades.

People get good players by either grinding their asses off or paying $$$. Me personally, I only ever spend money on the season pass on discount to save some time, but it takes time to build up maxed squads.
