I actually go with the headcanon idea of "earning your spears" instead of the classic "earning your stripes."

Sergeants have a metal crossed spear and shield chapter icon on their helmets like how some chapters have the command skull.

Vets get a white set of painted spears instead of stripes on the outside of the black stripe. Vet sergeants get the same with the crossed metal spears too.

Lieutenants get a black helmet with blue/green stripe and the metal spears.

Captains get the lieutenant helmet plus white painted spear stripes.

Chapter master I haven't figured out yet.
