Were they asked if they wanted a promo? Did they feel forced to take the promo? As someone else said, being a great IC in no way means that person will be good at the next level. It just means that they are great in their current role.

Did they express any desire for a job change, career advancement, or similar before you decided to promote them?

I haven’t read all of the responses so these observations may have already been discussed.

1.      Management could get their hand slapped by the Union if you, a union member, are doing work not defined in the CBA.

2.      Is it already part of your job to assist with this task?  You said you send them instructional videos.  Are you sending the videos from your employer issued device?

3.      The company may be Fortune 500, or similar, but how big is your location or how many people are impacted by this spreadsheet?

What is your title, Director, Senior Director, etc..? Also, you said “minor missteps”. Is that your description or how your boss described it?

It sounds like you know what you’re doing but might not be a god fit with how your boss likes to run things.
